Sindrom izgaranja kod zdravstvenih i prosvetnih radnika - uloga situacionih i individualnih faktora

Sažetak

Ciljevi istraživanja su ispitivanje nivoa izraženosti sindroma izgaranja na domaćem uzorku prosvetnih i zdravstvenih radnika, kao i ispitivanje povezanosti ovog konstrukta sa nekim aspektima posla, demografskim karakteristikama i osobinama ličnosti, kako bi se utvrdili najznačajniji faktori koji utiču na njegovu pojavu i održavanje. Izgaranje je definisano u skladu sa dominantnom literaturom koja ga izučava: kao sindrom Emocionalne iscrpljenosti, Depersonalizacije i doživljaja Umanjenog ličnog postignuća, naročito karakterističnog za 'pomagačka' humanistička zanimanja. Operacionalizovano je najčešće korišćenim instrumentom za ove svrhe, Upitnikom profesionalnog izgaranja Kristine Maslak (Maslach Burnout Inventory). Istraživanje je sprovedeno na prigodnom uzorku od 186 ispitanika (100 zdravstvenih i 86 prosvetnih radnika) sa teritorije Zrenjanina i Novog Sada. Rezultati koje smo dobili ukazuju na to da značajan procenat zaposlenih u oba uzorka izveštava o umereno i visoko izraženim simptomima izgaranja. Takođe je utvrđen uticaj kako individualnih, tako i situacionih faktora na nivo izraženosti izgaranja. Viši stepen Emocionalne iscrpljenosti i Depersonalizacije izmeren je kod zdravstvenih radnika. Rezultati hijerarhijske regresione analize ukazuju na to da su Neuroticizam i Ekstraverzija dimenzije ličnosti koje predstavljaju najznačajnije individualne prediktore izgaranja, a među situacionim faktorima to su konflikti sa kolegama i rukovodstvom, kao i nezadovoljstvo organizacijom na radnom mestu. Rezultati su objašnjeni osobinama ličnosti iz upitnika Velikih pet plus dva, karakteristikama profesija na kojima je vršeno ispitivanje, kao i poređenjem sa dosadašnjim rezultatima istraživanja u ovoj oblasti.
